Rupp's work in the area of justice takes a perspective that "looks in, looks over, and looks out." In terms of "looking in," she is interested in how employees form perceptions of how well they are treated by multiple "foci" internal and external to the organization (e.g., supervisors, co-workers, customers), and how these fairness perceptions engender social exchange relationships with each of the foci, and subsequently catalyze emotional, attitudinal, and behaviors reactions (e.g., job attitudes, work performance, emotional labor). In terms of "looking over," Rupp's research, which takes a deontic perspective, also considers third party justice effects and the formation of climates for justice within workgroups. Rupp's research which "looks out" focuses on bridging the fields of organizational justice and corporate social responsibility, and involves a number of interdisciplinary collaborations, involving anthropology, sociology, international business, and law. This work seeks to understand how employees react to how their employing organization treats external groups, communities, and environments. Rupp's justice research has been published in outlets such as Academy of Management Review, Journal of Applied Psychology, Organizational Behavior and Human Decision Processes, Journal of Management, Journal of Organizational Behavior, Journal of Vocational Behavior, Research in Multilevel Issues, Research in Personnel and Human Resource Management, Human Resource Management Review, and Corporate Governance: An International Review. This research has been funded by the Center for Human Resource Management and the Center for International Business Education and Research.
Rupp's work on behavioral assessment specifically focuses on assessment center validity, the use of the method to foster professional development, and the use of technology to enhance assessment and development. Rupp has co-authored the new edition of Assessment Centers in Human Resource Management with George C. Thornton, and was the first ever recipient of the Douglas W. Bray and Ann Howard Award (for research on leadership assessment and development). Her assessment center research has appeared in outlets such as Personnel Psychology, Research in Personnel and Human Resource Management, The Psychologist Manager Journal, The Handbook of Workplace Assessment, and The Comprehensive Handbook of Psychological Assessment. Her research is supported by funding from the SIOP Foundation, the State Farm Companies Foundation, the Korean Psychological Testing Institute, and the Center of Human Resource Management. Rupp has recently the co-chaired of the International Congress on Assessment Center Methods, and co-lead the International Taskforce on Assessment Center Guidelines in publishing a revision to the Guidelines and Ethical Considerations for Assessment Center Operations. Her assessment center research was also recently cited by U.S. Supreme Court Justice J. Ginsburg in proceedings surrounding the decision of employment discrimination case Ricci v. DeStefano et al.
